Good salary and strong performance do not automatically create commitment. Senior people often leave because they no longer feel heard, challenged, trusted or connected to the direction of the business.

The signals are usually quiet

  • They stop volunteering ideas
  • They deliver the job but withdraw discretionary effort
  • Career conversations become vague or repeatedly delayed
  • They feel decisions are made around them rather than with them
  • Their contribution is valued, but their future is not discussed

By the time a valued employee resigns, the decision may have been forming for months. A counter-offer addresses the visible moment, not necessarily the reason they began listening.

Retention starts before resignation

Ask your strongest people what they want to build next. Give them clarity, meaningful ownership and honest feedback. People rarely expect perfection, but they do need to see a future worth choosing.
